Im not happy with this need to add a refugium and a skimmer but need to split it any ideas
What do u guys think about this sump?

You could easily add another baffle section in the middle, though I'm not sure you'll have enough room for a true refugium...how big is this tank?
 
Was thinking of adding a hob skimmer and do the refugium in the middle but people I talk to say hob are not that good
 
I would remove the current baffles and completely re do it.
 
IMO, the first thing I would do is pick a skimmer for your system. That will help you to decide how to do the baffles in that sump. Height, spacing in the skimmer chamber.
Then the return pump, if you are using a internal pump with help you decide on that space. I'd use the rest of the area for a refugiums.
In my current 2 sumps, my refugiums chamber is the largest area in the sumps.

I've been running the Reef Octopus BH-1000 "HOB" skimmer for over a year. This skimmer is a beast! Google it and YouTube it for reviews. Proof is seeing them in action :) Oh and it's going to hanging on my new 40b. Which will also have a 20L sump totally dedicated to intake, fuge, return. 3 chambers only. Which is exactly what you have there :)

The hang-on skimmer, vs. in sump is a long debated issue which have good merits for both sides.

I like to hide as much of the equipment as possible, down in the sump.

I've seen pictures of NanaReefers tank and it looks awesome. So it can be done either way.
It's just a matter of preference and money and time.
